Diversity Management

In questo momento storico è sempre più importante per le aziende reagire in modo competitivo per avere successo nel proprio mercato di appartenenza.

Adattarsi ai cambiamenti del mondo esterno è dunque una necessità, ma è altrettanto importante dirigere il proprio sguardo alla convivenza interna della popolazione aziendale, che, a causa della crescente globalizzazione e migrazione, ha una composizione sempre più varia.

Negli ultimi anni nei contesti aziendali ti sarà capitato di sentir parlare di diversity management. Non esiste un modo univoco per definire il concetto di diversità: i livelli di solito presi in considerazione sono genere, età, etnicità e status del ruolo lavorativo. Quindi quali sono gli effetti della convivenza di persone con background diversi all’interno degli ambienti lavorativi? Possono esserci vantaggi e svantaggi, un aspetto fondamentale risiede nella capacità dell’azienda di comprendere e gestire le dinamiche del personale.

Le conseguenze della diversità sui team possono essere negative, infatti possono verificarsi episodi di discriminazione, disparità nelle opportunità lavorative e conflitti. Secondo alcuni studiosi le persone sono maggiormente attratte da persone simili a loro, per cui saranno più propense a lavorare e a cooperare con persone che condividono gli stessi valori, credenze e atteggiamenti. In secondo luogo, secondo i famosi studi sulla categorizzazione sociale di Tajfel, gli individui per orientarsi e dare senso al mondo che li circonda categorizzano se stessi e gli altri come appartenenti o meno a gruppi. Le persone valutano i membri del proprio gruppo in modo positivo e li favoriscono rispetto a persone esterne, attribuendo a questi ultimi degli stereotipi. Secondo queste prospettive la diversità potrebbe essere un elemento negativo per il team, poiché rende più difficoltose le sue dinamiche.

Se invece la diversità viene sfruttata come un’opportunità, i benefici possono essere una maggiore creatività e innovazione, oltre che migliori capacità di problem solving e una migliore performance. Infatti un gruppo può sfruttare diverse prospettive e contributi, avere accesso ad una maggior quantità di fonti informative e un network più ampio. La diversità a questo punto può rappresentare un’opportunità, ma solo se gestita in modo adeguato. Uno studio austriaco ha analizzato diversi approcci che le aziende hanno verso la diversity. Sono emerse cinque diverse prospettive: Homogeneity, Color-Blind, Fairness, Access e Integration. Per esempio, i gruppi che tendono all’homogeneity vedranno la diversità come una minaccia, mentre invece i gruppi che hanno un approccio di integrazione sapranno sfruttare la diversità e trarne benefici. Di seguito vengono riportate i diversi stili con cui le aziende gestiscono la diversità.

- Homogeneity: Rifiuto ed evitamento di avere una forza lavoro diversificata.

- Color-Blind: Le persone dovrebbero essere trattate in modo egualitario indipendentemente dal loro background, di cui quindi non ci si deve occupare nello specifico.

- Fairness: assicura un trattamento equo accogliendo il bisogno specifico di supporto per i gruppi minoritari, riducendo le inequità sociali.

- Access: La diversità è percepita come una strategia di business che permette di avere accesso a una customer base diversificata e a mercati internazionali.

- Integration: La diversità crea un ambiente di apprendimento dove tutti possono beneficiare da un contesto di lavoro vario

Avere una consapevolezza di questi diversi stili è il punto di partenza per porsi obiettivi e sviluppare azioni che permettano di avere un clima di lavoro sereno e produttivo.
